- Until the AND Digital upper management sickness managed to affect this company as well - If you're a senior and work here then you're career is over. If you want access to management roles it's probably better to look elsewhere as it'll take forever here. - Salaries have not changed for years. Not even inflation adjusted. If you plan to join the company make sure to consider that and ask more than you were thinking to ask - Company is now starting to mandate pointless certifications. Something tells me that a big gate for performance reviews and possible termination on those grounds has just be opened - People first, not really - Transparency in the company is gone. People used to actively participate to company meeting but now they're just recorded videos that employees can watch if they want. One can't comment or raise any question during these calls now and that says a lot. - Junior and Mid level on fast track to seniority but lacking software fundamental principles. You can imagine then what kind of job more senior engineers need to do when working on these kind of teams. Regardless, once seniority is reached for the most part of them that's the end of the road anyways - Promotions are difficult to achieve, overcomplicated (often backed by negative feedback that even the person who has given one cannot prove it) and for a very valid reason: promote as less as possible and discourage everyone to even think of asking for one - The feedback process is a big huge disaster. For the staff obviously, not the company. People in charge just come up with random negative feedback that exist only in their heads - Client work is becoming overwhelming. Am I the only one here working extra hours just to make sure to stay on top of things?

When someone feels this disconnected from the business, it matters and as CEO I take responsibility for understanding where that comes from. You’ve raised concerns about leadership, progression, pay, certifications, transparency and workload. I want to bring clarity to each of these for anyone reading. Leadership and past hiring decisions We’ve grown incredibly quickly over the last few years, and with that comes different phases of leadership. I’ve been open internally that I haven’t always got every senior hire right, and we’ve learned from those moments. Our hiring process today is far more rigorous, and our most recent senior hires have been strong additions - aligned with our values, highly capable, and helping the business mature in the right way. Progression and senior career paths Senior careers don’t “stop” at CreateFuture. In the last nine months we’ve promoted or pay-adjusted more than 100 people across every level of the organisation. Progression at senior levels requires a blend of delivery leadership, technical depth, client accountability and contribution to capability — and we’re continuing to make those expectations clearer and more consistent. If your own progression felt stalled, I completely understand why that would feel frustrating. Pay and inflationary increases We postponed the inflationary rise earlier in the year and were open about the financial conditions required to reinstate it. Even though we didn’t hit the target, we still delivered a company-wide bonus and continued with individual pay reviews. We benchmark compensation regularly against the mid-market consulting sector, and we continue to compare very well for our size and model. Expectations aren’t rising without investment or support behind them. Certifications and capability building Our certification programme isn’t a compliance gate — it’s part of our investment in capability. Areas like AI, engineering excellence and emerging tools are critical to our work, and we provide training and resources to support people through this. It’s about enabling growth, not penalising anyone. Transparency and All Hands engagement Transparency remains a core part of how we operate. We share financials, strategy progress, pipeline, eNPS insights and performance openly. The change to live comments in All Hands was purely technical — once we reached a certain scale, Google Meet stopped displaying comments to presenters — not an attempt to avoid questions. Feedback continues to come through many channels: pulse surveys, forums, retros, leadership drop-ins and direct conversations. Capability expectations and pace of promotion We set high standards at every level. Progression isn’t based on speed alone — it’s based on delivery performance, engineering fundamentals, and client impact. We’ve invested heavily in training, mentoring and coaching to support people at all stages of their careers. Workload and balance Consulting can be demanding at times, but no one should feel consistently stretched beyond what’s sustainable. When workload becomes unbalanced, we expect it to be surfaced so it can be addressed. We’ve strengthened the management layer significantly in recent months and increased leadership support to help improve this further. During the interview process, recruiters will tell you one thing about overseas working policies, only for management to say something entirely different once you join the company - forcing you to move countries or lose your job. Although acquired by Version 1, CF is still in a frenzy to hire more engineers for non-existent projects. Over the past six months half a dozen projects have been pulled; only very large, hopelessly dysfunctional companies are desperate enough to extend their contracts with CF. Yet, more and more candidates are being interviewed, regardless of whether they can answer simple questions or have even heard of object-oriented programming. Staff are continuously bullied into conducting interviews with obviously unfit candidates, sometimes to be fired the very next day. AI is pushed by management like a religion. The financial unsustainability of the current LLM industry, the obvious social alienation, and the avalanche of bugs and security incidents resulting from it are never even mentioned. You’re either a sycophantic AI fan or you self-censor. Yay for diversity and inclusion - except for diversity of thought. You must pick your own development goal; but if you don't pick the right one (i.e., the latest AI certificate), the company will pick it for you. So you study for several weeks to earn a new AI certificate every few months - one that expires in 6 months but will probably become irrelevant much sooner. It is all for the hype with no practical knowledge gained. Even when you are building an internal tool or learning a new programming language, management "asks" if you could smuggle some AI into it, even if it is a complete distraction and totally irrelevant. And even if your CV is selected from hundreds of engineers to win a new client bid, chances are you’ll still spend months sitting on the bench, your talent completely wasted while you wait for work that never materialises. If you live in the UK, dodge the bullet and say no to any recruiter reaching out from CF. With the latest wave of candidates, chances are you’ll be too busy hand-holding incompetent new hires to actually get any work done.
